Private Equity Firms Increase Focus on Leadership Talent

Extended holding periods for investments are causing private equity firms to place a premium on leadership talent as a primary driver of performance. An analysis suggests that the ability to lead through volatility and inspire teams is becoming more critical for the success of portfolio companies.

The typical private equity investment holding period has moved past the traditional three-to-five-year model. The median holding period for exited portfolio companies reached 6.1 years in 2024, a significant increase from 4.1 years in 2005. This extension is influenced by market uncertainty, including interest rates and global trade tensions, which makes achieving desired valuations for exits more challenging. This "new normal" of longer holds means that financial engineering alone is no longer sufficient to generate returns. Instead, firms are intensifying their focus on operational improvements within their portfolio companies to drive value. This hands-on approach involves everything from streamlining supply chains and optimizing pricing to digital transformation and strategic add-on acquisitions. As a result, there is a surging demand for top-tier executive talent within these portfolio companies. Private equity firms are increasingly installing experienced executives to professionalize management, standardize processes, and enhance financial reporting. The competition for leaders with a proven track record of driving growth in a private equity environment is fierce. The demand is particularly high for certain C-suite roles. CEOs and COOs who can drive capital efficiency and accelerate growth are highly sought after. There is also a strong demand for CFOs with expertise in mergers and acquisitions, as well as Chief Commercial Officers (CCOs) and Chief Revenue Officers (CROs) who can unify sales, pricing, and customer success to speed up monetization. This has led to sharply elevated compensation, with the average C-suite cash salary and bonus exceeding $537,000.
